Recent hiring cycles show progress: more firms publicly commit to equitable compensation for design leads and report smaller nominal gaps in base salary. This appeared after transparency rules and targeted recruiting initiatives increased oversight. However, the headline numbers can mask persistent differences in long-term upside — specifically equity grants, access to strategic portfolios, and visibility onto executive pathways.

Underrepresented leaders are still less likely to be tapped for high-profile product bets that come with meaningful equity or to be promoted into roles that lead multiple product lines. That affects lifetime compensation and influence. Companies that have narrowed base-salary gaps but left equity allocation subjective continue to see retention problems among senior underrepresented designers.

To move the needle, firms must standardize equity frameworks, formalize rotational leadership programs, and measure not just salary parity but opportunity parity (who gets marquee projects, coaching, and executive visibility). For design leaders, negotiating beyond base—asking explicitly about equity formula, future grant cadence, and pathways to C-suite exposure—remains crucial.
