From startup design teams to enterprise product groups, diversity metrics have moved from optional initiatives to formal OKRs tied to quarterly reviews. Teams report gains in representation at junior and mid levels after partnerships with community orgs and targeted internship pipelines. However, compensation analysis across multiple firms shows that pay gaps for Black and Latinx designers narrow at junior levels but widen again at senior and leadership tiers.

Experts point to two contributing factors: lower conversion rates of diverse candidates into senior ranked roles and the continued undervaluation of certain design contributions. While companies are publishing transparency reports and performing pay-equity audits, changes to leveling frameworks and bonus structures are slower and often require board-level approval.

Design leaders say meaningful progress requires coupling hiring goals with mentorship programs, sponsorship for promotion-readiness, and targeted pay adjustments. For candidates, the practical advice is to ask about level definitions, promotion timelines, and pay bands early — and for hiring managers, to document promotion criteria to reduce ad-hoc salary decisions that perpetuate gaps.
