Hybrid Location Pay Policies Narrow Role-Based Salary Gaps — But Not Equity

After experimenting with fully remote and location-differentiated structures, a growing number of companies have standardized pay around roles and responsibilities rather than physical location. This shift reduces the wage divide between expensive coastal hubs and lower-cost regions for identical roles, and it has smoothed offer negotiations for remote applicants.
Despite that progress, internal audits at several mid-size and large firms reveal that pay disparities persist within bands. Women and underrepresented minorities still tend to enter bands at lower starting pay or receive smaller raises over time. Employers are increasingly required to run compensation audits and publish corrective action plans to comply with regulations and social expectations.
Designers can benefit from role-based bands by focusing on leveling up to the next band's deliverables — measurable outcomes like product metrics improvement or cross-functional program leadership. For hiring managers, the challenge is to pair transparent bands with active remediation to address inequities that banding alone won't fix.
