Over the past 18 months, a notable share of remote-first employers moved from strict metro-based comp bands to market-adjusted or role-value-based pay, lifting offers for designers in secondary cities. Designers in places like Austin, Raleigh, and Lisbon report offers 7–15% higher than prior remote bands.

HR teams say the shift aims to attract mid-senior level designers who prefer lower cost-of-living regions but still demand market-competitive pay. Companies also report reduced time-to-hire and improved retention when pay reflects role scope rather than geography.

Design leaders caution that while base pay is improving, the top-of-market salaries for director and VP roles still concentrate in major tech hubs. They advise designers to negotiate on total comp, including equity and career growth opportunities, to bridge the remaining gap.
